Which FM27 staff attributes actually matter: coaching stars, workload, physios, set-piece coaches and the backroom hires that move the numbers.
FM27 staff and coaches
Staff are the cheapest upgrade in FM27 and the one most managers neglect. A five-star coach costs a fraction of a transfer fee and improves every player in his category, every week, for as long as he stays. A bad physio costs you a season of a key player.
The staff screen is also where the game hides its most confusing numbers. This guide explains which attributes matter for each role, how star ratings are calculated, and the order to hire in.
Coaching stars
A coach's star rating is not a single attribute. It is a weighted combination of:
- The relevant coaching attribute (attacking, defending, technical, tactical, mental, fitness, goalkeeping).
- Motivating and people management, which affect how players respond.
- Determination and discipline, which affect the coach's consistency.
- His preferred style, which must match the club's tactical identity.
A coach with 20 attacking and 8 motivating will improve strikers' movement but lose the dressing room. A coach with 15/15 in both is more valuable than a specialist.
The star rating shown in the staff screen is relative to your club's reputation. A 4-star coach at a League One club is a 2.5-star coach at a Champions League club.

The attributes that matter by role
| Role | Key attributes | Ignore |
|---|---|---|
| Assistant manager | Judging ability, judging potential, tactical knowledge | Attacking/defending coaching |
| Coach (attacking) | Attacking, motivating, mental | Goalkeeping |
| Coach (defending) | Defending, tactical, motivating | Technical |
| Coach (fitness) | Fitness, motivating, determination | Tactical |
| Goalkeeping coach | Goalkeeping, motivating, mental | Outfield coaching |
| Head of youth development | Working with youngsters, judging potential, personality | Senior coaching |
| Chief scout | Judging potential, adaptability, determination | Coaching |
| Physio | Physiotherapy, sports science | Coaching |
| Sports scientist | Sports science, fitness | Coaching |
| Set-piece coach | Tactical, attacking, set pieces | Fitness |
FM27 gives set pieces their own coaching category. A specialist with high tactical and attacking attributes will improve the routines in the set-piece guide faster than a general coach.
Workload
A coach has a workload limit. If you assign him to too many categories, the quality of his work drops. The staff screen shows the workload as light, average, heavy or excessive.
The rule: no coach above average workload. If every category is covered by one coach, the coaching is worse than having fewer categories with dedicated staff.
For a small club, the priority is:
- One fitness coach.
- One defensive coach.
- One attacking coach.
- One goalkeeping coach.
- A physio.
Everything else is a luxury.
The assistant manager
The assistant manager is your filter. He provides the opposition report, the team talk suggestions and the player development advice. His judging ability and tactical knowledge decide how good that advice is.
Do not hire a former star with no attributes. Hire the best judge you can afford, even if he has no reputation.
Physios and sports science
Injuries are the most expensive thing in the game. A key player out for three months can cost a season.
- Physio: reduces recovery time and injury risk.
- Sports scientist: improves fitness and reduces muscle injuries.
A club with one good physio and no sports scientist will lose more players in December than a club with both. Hire the physio first, then the sports scientist.
The director of football
The director of football handles contracts and transfers if you delegate. He is useful if you want to focus on coaching, and a liability if his judging ability is poor.
If you keep transfer control, the director of football still negotiates renewals. Check his negotiating attribute before you let him talk to your best player's agent.
Hiring order
For a club with a limited staff budget:
| Priority | Role | Why |
|---|---|---|
| 1 | Physio | Injury prevention pays for itself |
| 2 | Fitness coach | Every player benefits |
| 3 | Assistant manager | Better advice in every match |
| 4 | Defensive or attacking coach | Depends on your tactic |
| 5 | Goalkeeping coach | One player, but the most specialised |
| 6 | Set-piece coach | Cheap marginal gains |
| 7 | Chief scout | Long-term recruitment |
| 8 | Head of youth development | Long-term academy |
The first four are non-negotiable. The rest depend on the club's ambitions.
Staff and Tactical Effectiveness
Coaching quality affects how fast the squad learns the tactic. A squad with a five-star tactical coach will reach a high effectiveness score in weeks; a squad with a three-star coach will take months.
If the gauge is stuck, check the coaching first. The Tactical Effectiveness guide explains the four pillars, and the training guide explains the sessions that feed them.
Common mistakes
Hiring names, not attributes. A famous ex-player with 8 motivating is not a good coach.
Ignoring workload. A coach with excessive workload is worse than no coach.
No goalkeeping coach. Keepers develop slowly without one, and they are the hardest position to replace.
Filling the backroom with friends. Every staff slot costs wages. A lean, high-quality backroom beats a large, average one.
Forgetting the under-18 staff. The academy coaches decide whether your intake develops. The youth academy guide covers the pathway.
A backroom that wins
The best backroom in the game is not the most expensive. It is the one where every coach has a defined category, a manageable workload and an attribute profile that matches the job.
Spend the first £2m of any budget on staff before players. It is the only investment that improves the players you already have, and it does not count against the wage bill in the same way.
